BHPH Pay Plans?

Hello all, I am currently trying to research some pay plans in the BHPH industry. I feel our current pay plan isn't attracting the talent we need, and it doesn't reward hard work as much as I think it should. Our pay plan right now is $80 per unit sold, 10% of down payment, and $10 for each auto payment signed up. I am curious to hear from you all regarding your own pay plans, or any suggestions on what a solid pay plan would look like. We are looking to hire talented individuals who want to make a career out of sales - and we want to motivate our current sales staff. All without spending ridiculous amounts of money. Any comments would be greatly appreciated. Thanks!

When i was with a bhph store we used a commission plan that paid a flat and was stair stepped

Chris Micra - you are correct. We sell used cars and we own the finance company. Our current model demands a minimum gross profit of $6000 and warranties are included on every vehicle we sell already. The vehicles we sell are normally 2013-2015 models as of right now with fairly low mileage. And our down payments are averaging roughly $500 per unit. We are a volume store that sells 150-200 per month consistently. Do these numbers affect your response in any way? Mark Rask - do you mind elaborating on your BHPH pay plan?Thanks guys!
